Ways to start your tax strategy for 2020 ... right now

Ways to start your tax strategy for 2020 ... right nowWays to start your tax strategy for 2020 ... right nowIts no ones favorite subject to talk about and if youre self-employed, it might even send shivers down your spine.Tax knowledge isnt a skill set most professionals or entrepreneurs are schooled on in college, however it is one that could elend only set you up for success but save you money, too. President of Westwood Tax Consulting LLC, Josh Zimmelman explains the best time to think about next years taxes is well, right this second. It makes sense to prepare at least a year in advance because if you plan strategically, you can make the most of the new tax laws and make 2020 a fiscally beneficial year, he explains. But as youve likely gathered from your own research and your fluctuating income, everyones tax picture is not only varied, but it changes over time.In addition to hiring a trusted accountant who can explain the jargon to you in a meaningful, digestible way, consider th ese recommendations from Zimmelman on how to win bigIf youre a small business owner or independent contractorTheres nothing quite as rewarding as branching out on your own- and finding success. Especially when it comes in monetary value that allows you flexibility and personal, professional growth. But while being your own boss is liberating and exciting, it also comes with new responsibilities you likely werent proficient at before. Though a definite learning curve, Zimmelman says there are a few easy ways to get startedSet up a SEP IRAZimmelman explains if you expect to earn a significant income, you should prepare financially to be able to put away the maximum SEP retirement contributions. Have we lost you yet? Its not as complicated as it might seem A SEP IRA is a great alternative to a 401(k) for small businesses because it offers many of the same benefits, Zimmelman continues. This allows employers can contribute up to 25 percent of employees salary up to the annual maximum. Wh ile he notes the 2020 max isnt available yet but for 2019, it is currently $56,000 and it is expected to go up somewhat with inflation, as it does every year.Consider SEP IRA retirement savingsSo youre a powerhouse party of one? Go you For self-employed and independent contractors who have access to SEP IRAs for retirement savings, its a bit more complicated to calculate the limit. Even so, its worth looking into, according to Zimmelman. The 25 percent of their self employment income has to be calculated after the reduction in income that comes from the SEP contribution and self-employment taxes. So the number ends up being about 20 percent of gross income for many independent contractors, he shares. However, if you expect to earn significant income, you should still prepare to put away the max in contributions.Think about your business structureWhen you start to build your empire, growth pains will definitely be part of the package. As you expand, Zimmelman suggests giving your busin ess structure a second examination. If you arent already incorporated, your accountant can investigate whether it makes sense to become an LLC, an S or a C corporation. In fact, even if youre an independent contractor, an LLC or a corporation might be beneficialDifferent business entities come with different tax benefits depending on your needs, so make sure youre set up for the most beneficial tax year in 2020, he notes.Plan write-offsThough tax laws have shifted on what can be written off and what cant be lately, Zimmelman says the more you can plan your purchases in advance, the more hard-earned cash you will save.Businesses can write-off the full cost of new equipment and other property- instead of depreciating the expense over a few years. So if youre thinking about investing in your companys growth, you should plan out the years spending now, he explains. Always check with your accountant before making any major purchases though to make sure that your spending has a positive i mpact on your future taxes, instead of a negative one.Set up estimated tax paymentsFun fact (you probably already know) everyone has to pay taxes on income they earn. But when you shift from an employee to owner, the amount you pay shifts, since your employer isnt fronting some of the taxes. This can be a major shock if you arent prepared for it.In order to avoid a big tax bill all at once, some people make estimated tax payments four times a year instead. You can calculate your estimated tax by figuring your expected adjusted gross income, taxable income, deductions, and credits, Zimmelman explains. Most people use their income, deductions, and credits from the previous year as a basis for this estimation. Then you divide the year up into four payment periods. If youre a full-time employeeSo youre happy in your current gig- and not interested in managing every facet of a business. No biggie. There are still ways to brighten your tax bracket. Here, a few to get you startedAdjust your withholdingGot married? Had a baby? Bought a house? Zimmelman says its time to update your withholdings. You can do this by filing a new W-4 with your employer. A marriage, divorce, or new job are all reasons to file a new W-4. If you owed a lot of money at the end of the last tax season, then your withholding might be too low. If you receive a large tax refund, but found yourself struggling paycheck-to-paycheck, your withholding might be too high, he continues.Budget so you can contribute to your 401K moreNot only will this help you now- but it paves the road to the days when you dont have to work nose to the grind anymore. Zimmelman says when at all possible, contribute to your 401k to the max. He says for 2019, the limit increased from $18,500 to $19,000.There is also an additional $6,000 catch-up contribution limit for individuals over 50 years old. If you have a traditional IRA instead of a 401(k) you should still try to contribute the max, because contributions are usually tax deductible if they need certain conditions, he adds.Lastly Get organized - and informedNo matter what type of company you have or are part of, the best ways you can set yourself up for tax happiness (or at least, content) is to inform yourself and stay organized.Whether you want to deal with paper or go totally digital, make sure you work out an organization system that works for you, Zimmelman shares. Youll definitely need to keep track your income and expenses, but might also need to set up a phone log or mileage log depending on how you do business.Start the year off right. If you make an effort to stick to your system at the beginning of the year, then you wont have to stress in April looking for receipts and pay stubs. Dont wait until next tax season to look into it. Start now

What You Need to Know About News Writing

What You Need to Know About News Writing What You Need to Know About News Writing News writing follows a basic formula. While styles can diverge more dramatically depending on the kind of story- a feature story may look and sound very different than a hard news story- all news stories are cut from the same mold. The first element of news writing is, of course, to deliver the news. The 5 Ws Many people have heard of the 5 Ws, even if they’ve never taken a journalism class. The Ws in question refer to the Who, What, When, Where and Why that every story should address. Depending on what the story is, how and when you answer those Ws may change. If, for example, you’re reporting on a drive-by shooting in a city, you’ll likely start with where the crime happened (what street or area of town for the local paper) and who was involved. Figuring out what details to give a reader, and when, is key in constructing a story. The answer, of course, depends on the facts. If you’re working on the above story, and the murder happens to be one of a string of similar crimes, that may be the point you open the story with. If, however, the above story revolved around someone notable being shot, that might be what you start your piece with. However, a story about a notable name being shot is a very different story than one about someone more in the private sector. The latter might speak more to ongoing local violence while the former is a story in and of itself- X person has been killed and here’s what X person was known for. Crafting a Lede A lede, which is a journalism slang term for the first sentence or two of a story (i.e. lead), is an incredibly important part of the process. You need to draw readers in with a hook while stating why the story matters. Like all forms of writing, there’s no hard and fast rule about what makes a great lede. A good lede changes depending on the story you’re writing. One of the best ways to get familiar with what a good lede is  is to read. Read lots of different stories- from breaking news stories to features and reviews. Ledes vary wildly but, you’ll start to notice patterns and, more importantly, what kinds of ledes you like and feel are effective. The Purpose of a Nut Graf A  nut graf, another  journalism slang  term, is the summarization of what the story’s about. A  nut graf  (or nutgraph, nut graph, and nutgraf) can be a sentence or a paragraph and, sometimes, may also be your lede. A  nut graf  needs to address why the story is being written, whether the piece is about something like the aforementioned murder, or a profile of a famous celebrity. Like  ledes, nut grafs vary wildly from story to story, and they  can also be harder to identify than  ledes.  A good exercise is to read lots of different stories and try to find the nut graf. How Style Comes Into Play With Different Pieces The basics outlined above apply directly to all stories but, most obviously, to your classic news story. That said, all stories have  ledes  and nutgrafs, no matter what they’re about or where you find them. These elements are applied differently, and often more  subtly, in long-form journalism and  feature stories, but they’re still there. One of the best ways to see how the basic elements of news writing can be applied to very different stories is to read, back to back, three very different pieces. For a good exercise, try reading the lead story in any major paper. The front page of a paper (online and in print) offers the biggest news stories of the day and there you’ll find straight, hard news. It might be local or it might be international. Then hit the features section of the paper. Check out  the Arts  section of the  New York Times  or the  Washington Post’s  Lifestyle  section, and read a review,  then another trend story. Then read a piece of long-form journalism in a magazine like  The New Yorker  or  Esquire. (In  The New Yorker,  nearly every article, save the reviews and pieces from Talk of the Town, is an example of long-form journalism.) Now think about how different each piece reads. Find the nut graf in each story and pay attention to how much each lede varies. Notice that some stories have nutgrafs that appear well below the lede, and others begin with the nut graf.   Notice how the nut graf is more obvious in the news stories than in the features or the magazine stories. All these stories rely on the basic elements of news writing  but do so in different styles. This exercise is good for giving a sense of the breadth of journalism and how differently the rules of news writing can be applied.

Life lesson number 3 Set habits, not goals

Life lesson number 3 Set habits, not goals Life lesson number 3 Set habits, not goals I’m doing something different and sharing 10 simple lessons with you on how to get the life you want. Think of this as a free, crash course on setting goals and achieving them.If you missed the previous installments, check them out here: Lesson 1 â€" Find Your Who Lesson 2 â€" Decide Not to Drift NOTE: To listen to the audio of the lesson, click here.Lesson 3: Don’t set goalsFor years I set goals and never achieved them. It was horrible.I’d write them on scraps of paper, put them in a drawer, and forget about them. What’s the saying? A goal without a plan is just a dream?Well, I like to dream… a little too much. But I like accomplishing things even more. For the greater part of a decade, I would set goals - I mean, dreams - and never achieve them. I was drifting through my life, fantasizing about living another way but doing nothing to make that fantasy a reality.Honestly, I didn’t know how.Eventually, I got so burnt-out that I just gave up the entire process. Resolutions, goals, dreams - those were for suckers. I was content to just live my life without any big ambitions.Except that I wasn’t.Secretly, I was disappointed with my life and with myself for building such a life. I felt trapped and didn’t know how to make things better. What’s worse, I was certain t he problem was me, so that led to feelings of shame and inadequacy. If only I could just not want anything, I thought. But that didn’t seem to work, either.Start small to get big resultsEventually, I got sick of feeling this way. I got tired of dreaming. I wanted to be doing.  So I started small - not with a goal or a resolution, not even a dream, but with simple habits. I started running every morning because after a few years of newlywed home cooking, I was getting fat. I started writing every morning because I figured that’s what real writers did, and I wanted to be a real writer. I started carving out little blocks of time to work on the things that mattered most to me. And gradually, these little habits grew into a part of my daily practice. They became the thing that made me feel like me.I distinctly remember one morning getting up before dawn, running five miles, eating breakfast, taking a shower, and sitting down with my cup of coffee and writing 1000 words - all before 7:00 a.m.Who was this person I had become? It felt good.In fact, it felt so good I never stopped doing it.And those little habits changed my life. The power of daily habitsThat year of writing made me a better writer. It helped me build an audience. It even led to a book deal and successful writing career that continues to astound me.This didn’t happen, because I set some goals and forgot about them. It happened because I learned the importance of habits. I got serious about what I wanted to see happen and worked that into my daily life. This was something I learned from my friend Michael Hyatt who is probably the most disciplined and organized person I know. He crushes goals. An d I was amazed to hear that he reviews his goals on a daily basis.I guess that makes sense. Once I learned the power of daily habits, I started setting goals again. And you know what? It’s been years since I’ve set a goal that I haven’t achieved. It’s possible to get the life you’ve always wanted, to set big goals and achieve them, as long as you understand this isn’t magic. It just requires daily practice. It’s been said that you are not what you do, and I believe that. But here’s the thing: we become what we practice. As Annie Dillard once said,“How we spend our days is how we spend our lives.”What you do today defines what you become a year - or even a decade - from now.Spend it wisely. This  article  first appeared on  Goins, Writer.

All your holiday and end of year tipping questions, answered

All your holiday and end of year tipping questions, answered All your holiday and end of year tipping questions, answered ‘Tis the season to be jolly, and part of that means spreading the cheer. We give gifts to our loved ones, but it’s also nice to give back to the people who help us all year. They rely on a holiday bonus from us just as much as we rely on their services every day.But among Americans, there seems to be some discrepancy in who to tip, and how much to give. For city dwellers, the answer may be very different from people in the suburbs or country. And everyone has their own threshold they’re comfortable with, in terms of how much pocket change to give away. There’s no one right answer to how much to tip during the holidays, and it’s okay to be as generous as you want to be. That said, here’s a look at some of the professions that often count on holiday tips this time of year and how much is normal to give.HaircareArguably, you should be tipping your barber or hairdresser all year. But the holidays are an especially good time to show you’re grateful for your great ‘do with a little extra cash. One in three Americans say they’re tipping their stylists this holiday season, according to a recent Quartz and SurveyMonkey poll. Usually, those tips fall below $50, and about a third of them are going to be between $20-$29.However, if you’re feeling especially thankful,  it’s okay to give up to the cost of one salon visit. If you’re someone who’s spending hundreds on your locks, that may not be practical. It really depends on the context.Postal service and garbage collectionMail carriers actually aren’t supposed to accept money from the people they serve. As government workers, they’re allowed to take a gift with a $20 value or less, but they can’t technically take a tip. So if you want to say “thank you” to your mail carrier, that’s great - buy them a fun or useful present that’s around $20. It may not be cash, but it’s sure to put a smile on their face.Same with garbage collectors - in some municipalities, tipping isn’t allowed. I f you live in one of those, give a gift. If not, $10-30 should do.ChildcareWhether you use a daycare, babysitter, live-in nanny or other childcare, it’s a good idea to show the people who take care of your children that you appreciate their help. Some people tip up to thousands of dollars. But exorbitance isn’t necessary. For a babysitter, try one or two nights’ pay for a tip. Give a nanny or au pair the equivalent of a week or two in salary. And at your child’s daycare, anywhere between $25-$70 per employee who works with your kid is great.Pet careJust like we rely on others to watch our children, we need someone to look after our pets. After all, Teddy needs his walks!During the holiday season, it’s nice to give your dog walker up to one week’s pay and a groomer a tip up to the price of one visit. Only 5% of respondents to the Quartz/SurveyMonkey survey tipped their dog walkers. But when they did, they gave an average of $79.Apartment buildingFor people in an apartment, it can make for a nice gesture to tip your staff. Supers and managers get tipped an average of $114, according to Quartz, though anywhere between $20-80 is absolutely fine. Doormen and elevator operators could use a tip as well, ranging from $20-100 (doormen should get closer to $100, while anywhere between $20-50 is fine for an elevator operator).NewspapersYour newspaper doesn’t magically arrive on your stoop. Someone delivers it every day, and they could benefit from a tip. It’s recommended to give the cost of one month’s subscription, or $10-30.Cleaning and repairPool cleaners, handymen and people who work for cleaning services also may expect a holiday tip, especially if they’re regulars. A tip up to the price of a single visit, or weekly salary, is good for those who stop in on a routine basis (handymen can get less, from $15-40). For live-in help, up to a month’s salary is appropriate.WellnessIf you rely on a personal trainer or massage therapist, think about paying them up to the price of one session for a tip. They do so much to keep you in shape, and chances are they’re getting a small cut of whatever you’re paying their establishment. As we get our holiday bonuses and enjoy the extra padding in our bank accounts, it’s good to spread the wealth and give back to the people who have given to us throughout 2018. A small tip can go a long way during the holidays, so here’s to paying it forward.

Ruling against class action lawsuits a blow for workers, #MeToo

Ruling against class action lawsuits a blow for workers, #MeToo Ruling against class action lawsuits a blow for workers, #MeToo The Supreme Court on May 21 narrowly ruled that employees who sign arbitration agreements cannot band together to sue their employers for unpaid wages. As a law professor who directs a clinical legal program that regularly represents low-wage workers, I believe this ruling essentially allows employers to hide workplace injustices while also potentially making it harder for workers â€" including victims of sexual harassment â€" to find justice. Why workers need class actionsWage theft â€" which includes wage and hour violations such as paying below minimum wage, misclassifying employees to avoid overtime pay and illegal deductions â€" is a widespread and underreported problem. For instance, one 2017 study by the Economic Policy Institute, a liberal think tank, found that in the 10 most populous states, 2.4 million workers were paid less than the minimum wage, to the tune of an estimated US$15 billion in lost wages per year nationwide. In the Epic Systems Corp. v. Lewis case, an employee s ought to join with co-workers to challenge unlawful wage and hour violations. Individually, an employee’s claim is usually not worth enough money to entice a lawyer to take the case. Collectively, however, employees can spread the costs of litigation. Moreover, by uniting, workers reduce the employer’s ability to retaliate against them. A 2009 study found that 43 percent of workers who complained to an employer or tried to organize a union faced retaliation, such as being fired or threatened with reduced pay.In the case before the Supreme Court, the employers said that because their workers had signed arbitration agreements, they had to pursue any claims individually and could not join a class action lawsuit or arbitrate as a group.A tale of two actsThe case pitted two federal laws against each other. On the one hand, the Federal Arbitration Act, enacted in 1925, requires courts to enforce arbitration agreements. On the other, the National Labor Relations Act, enacted in 1935, pr otects the right of employees to join together to enforce rights for their “mutual aid or protection.”Associate Justice Neil Gorsuch, who authored the majority opinion, held that the arbitration act carried the day, reasoning that the labor act’s protections are narrowly limited to organizing unions and collective bargaining. In my view, his opinion rests on a view of the workplace that few workers would recognize. In Gorsuch’s world, employers and employees have equal bargaining power and mutually agree to arbitrate disputes. This equal footing may have been true at the white-shoe law firm where Gorsuch once worked. However, in today’s workplace, most employees must either take it or leave it when it comes to the terms of employment. Over 55 percent of non-union, private sector employees are subject to mandatory arbitration â€" a percentage that has more than doubled since the early 2000s.Gorsuch also has a very rosy view of arbitration as quick, informal and cheap. Yet if arbitration was so effective at dispensing justice, employees would be lining up to take advantage of this forum. They are not. The Economic Policy Institute found that only 1 in 32,000 employees actually files for arbitration. And arbitration is not free. To begin with, employees need a lawyer if they want any hope of prevailing â€" although this is nearly impossible in the absence of a class action option. In addition, arbitrators charge hundreds of dollars an hour, and many agreements require employees to pay part of the costs. Finally, arbitration proceedings are not swift, rather they look almost exactly like trials. Indeed, they are often presided over by retired judges, who wield more discretion in arbitration than in the courtroom. Why employers like arbitrationBusiness groups declared the ruling a huge “win” for employers. So why do they favor arbitration?Well, first of all, employers typically prevail, and damage awards are generally smaller than in trials.Second, unlike c ourt trials, arbitrations are confidential and thus keep the facts of the case from public view. In turn, this means that employers do not have to change their workplace practices even if they lose the arbitration. Moreover, employers know that employees lack the resources or wherewithal to file for arbitration, especially when they must go it alone. In other words, arbitration agreements do not just reduce the number of court cases an employer has to contend with, they reduce the possibility of liability altogether. Employers also know that government agencies lack the resources, or political will, to enforce wage and hour laws. What comes nextAnd what will be the result of this ruling? In her 30-page dissent, Justice Ruth Bader Ginsburg summed it up: “The inevitable result of today’s decision will be the underenforcement of federal and state statutes designed to advance the well-being of vulnerable workers.”In other words, as employers gain impunity from liability, wage violati ons will increase. Workers will suffer. It will also be chilling for the #MeToo movement, which has made getting rid of mandatory arbitration agreements paramount. That’s because arbitration shrouds workplace sexual harassment claims in secrecy, thus making it hard for victims to come forward while protecting serial abusers. For the sake of American workers, I hope Congress intervenes soon to preserve collective actions and the enforcement of workplace rights.Michele Gilman, Venable Professor of Law, University of BaltimoreThis article was originally published on The Conversation. Listening 7 things fabulous listeners do differently

Listening 7 things fabulous listeners do differently Listening 7 things fabulous listeners do differently Listening is a bit like intelligence s of probing questions are “What happened next?” and “Why did he say that?” The key is to make certain that your questions really do add to your understanding of the speaker’s words, rather than deflecting the conversation to a different topic.4. Practice reflective listeningPsychologist Carl Rogers used the term “reflective listening” to describe the listening strategy of paraphrasing the meaning of what’s being said in order to make certain you’ve interpreted the speaker’s words correctly.By doing this, you give the speaker the opportunity to clarify what she meant to say. When you practice reflective listening, don’t simply repeat the speaker’s words to her. Use your own words to show that you’ve absorbed the information.5. Use positive body languageBecoming cognizant of your gestures, expressions, and tone of voice (and making certain they’re positive) will draw people to you like ants to a picnic.Using an enthusias tic tone, uncrossing your arms, maintaining eye contact, and leaning towards the speaker are all forms of positive body language employed by great listeners. Positive body language can make all the difference in a conversation.6. Don’t pass judgmentIf you want to be a good listener, you must be open-minded. Being open-minded makes you approachable and interesting to others. No one wants to have a conversation with someone who has already formed an opinion and is not willing to listen. Having an open mind is crucial in the workplace, where approachability means access to new ideas and help.To eliminate preconceived notions and judgment, you need to see the world through other people’s eyes. This doesn’t require that you believe what they believe or condone their behavior; it simply means that you quit passing judgment long enough to truly understand what they are saying.7. Keep your mouth shutIf you’re not checking for understanding or asking a probing question, you shouldn†™t be talking. Not only does thinking about what you’re going to say next take your attention away from the speaker, hijacking the conversation shows that you think you have something more important to say. This means that you shouldn’t jump in with solutions to the speaker’s problems. It’s human nature to want to help people, especially when it’s someone you care about, but what a lot of us don’t realize is that when we jump in with advice or a solution, we’re shutting the other person down. It’s essentially a more socially acceptable way of saying, “Okay, I’ve got it. 2017 commencement speeches The best work advice

2017 commencement speeches The best work advice 2017 commencement speeches The best work advice Part of the process of graduating is hearing unsolicited career advice about what you should be doing next with your life. Here at Ladders we sifted through the good, the great, and the tired cliches  to find you the best career wisdom commencement speakers gave the Class of 2017.1. Get used to failure. Failure is there to wake you up.Failure  was a common relatable theme many of the speakers gave in their speeches. It reminds us that many of these famous speakers were just like many of the graduates in the audience, full of ambition and unsure of what to do with it.As comedian Will Ferrell told University of Southern California’s Class of 2017, he was scared as a college graduate trying out sketch comedy  and he still gets scared now as a famous actor speaking to a crowd. But he learned how to overcome his fear of failure  by knowing it’s worse to never try at all: “My fear of failure never approached in magnitude my fear of what if. What if I never tried at all?”Venture capit alist  Martin Casado, who sold his startup for $1.26 billion, told new grads  they need to embrace  failure because trying and failing means you’re “not stalling your own progress by hiding.” Failure is how you know you’re progressing, Casado believes: “get back up, apply what you’ve learned, and hit reset.”2. Get resilientAs the co-authors on “Option B,” a new book about resilience, both behavioral psychologist Adam Grant and Facebook COO Sheryl Sandberg made resilience the theme of their commencement speeches.“Grit doesn’t mean ‘keep doing the thing that’s failing,'” Grant  told new grads. “It means ‘define your dreams broadly enough that you can find new ways to pursue them when your first and second plans fail.'”For Sandberg who discussed her husband’s death in her speech, resilience  was a personal message. As someone who cried every night after the first month of losing her husband, Sandberg said everyone should learn the “strength to rely on others” because “there are times to lean in and there are times to lean on.”Resilience is something we can all build “through shared experiences” and “through shared narratives,” Sandberg believes. “We are not born with a certain amount  of resilience â€" it is a muscle and that means we can build it,” she  said.3. Get paidWhile other speakers focused on dreams, Maria Bamford, a self-described “crass, money-grubbing comedian from Duluth,” discussed the gritty details of how to fund those  dreams. For her public salary negotiation lesson, she used the example of how she negotiated her commencement fee from zero dollars to $10,000.When her alma mater, the  University of Minnesota,  initially said it couldn’t pay her, Bamford countered, “Was the University of Minnesota’s College of Liberal Arts suggesting that I couldn’t get paid for the exact job that I paid them to teach me how to get paid to do?”Knowing to “never say no without a number,” she e ventually raised the fee from free to $10,000 and she gave the money that remained after taxes to a student in the audience. It’s a valuable lesson every graduating adult should learn: know your worth.4. Don’t compare yourself to othersStay in your lane, and don’t get jealous about what others are doing alongside you was another theme that emerged from speeches.“Please, please, oh please, don’t let yourself get caught up in the trap of comparison. You know what I’m talking about. Ignore the silly 30-Under-30 list,” actress Octavia Spencer told Kent State University. “Comparing yourself to other’s success only slows you down from finding your own.”For Pharrell Williams, staying focused means not getting caught up in fame and attention.  â€œThese great scientists, public servants, and activists cannot be bothered with building their Instagram followers,” he told New York University graduates. “Or how many views they get on Youtube…But they are the real influe ncers. Their work makes us healthier, safer, more enriched, and more intelligent.”5. Serve others“Summon your compassion, your curiosity, your empathy towards others and your commitment to service. Give more than you receive and I promise you, it will come back to you in ways you can’t possibly imagine,” is the advice former Starbucks CEO Howard Schultz had for graduates. That’s similar advice the woman who made a billion-dollar career out of giving advice, Oprah Winfrey, had for graduates. Winfrey urged Smith College graduates to  â€œshift the paradigm to service and the rewards will come.”Instead of focusing on individual gain, Winfrey believes  new grads should be asking themselves: “How can I be used? Life, use me. Show me through my talents and my gifts, show me through what I know, what I need to know, what I have yet to learn, how to be used in the greater service to life.”

3 Ways Managers Can Empower Team Members With Mental Health Struggles

3 Ways Managers Can Empower Team Members With Mental Health Struggles 3 Ways Managers Can Empower Team Members With Mental Health Struggles The stigma of mental illness never made much sense to Ben Congleton, CEO of live-chat software maker Olark. He’d grown up with kids whose lives improved after they received treatment for their illnesses. He knows one in five U.S. adults experiences mental illness in a given year. He’s always understood mental health is as important as physical health. So he was shocked when his views on mental health went viral in a tweet last summer â€" and revealed just how taboo the topic is, especially in the workplace. Last June, Olark staffer Madalyn Parker emailed her team to let them know she was “taking today and tomorrow to focus on my mental health.” Congleton replied to Parker privately, thanking her for not only taking the days but for being open about it: “You are an example to us all, and help cut through the stigma so we can all bring our whole selves to work.” Parker tweeted the exchange with Congleton’s permission, and it garnered tens of thousands of retweets, likes, and responses. “Madalyn and I received lots of notes of support, but what surprised and saddened me was how many people commented that this is rare,” Congleton says. “So many people told me they would fear judgment, or even that they would be fired. It was an eye-opener for me about this broad societal challenge that we all need to overcome.” Congleton published a brief note on Medium in response to the attention, encouraging employers to express gratitude to their teams and reflect on their organizations’ values. Below, he shares with Glassdoor the three steps managers can take to engender a culture of openness, promote mental health, and support team members. “I wish there were some magic words to say, but it doesn’t happen overnight,” Congleton says. “It’s about consciously and constantly creating an environment of trust, which takes work â€" but it’s worth it in so many ways.” Olark’s structure is one that inherently requires trust and flexibility; managers can’t hover over desks because the team is fully remote, with staffers across three continents. So if staffers hit the gym for two hours in the middle of the day and get their work done in the evening, that’s just fine by Olark management. Congleton understands that flex scheduling â€" or other Olark perks like unlimited vacation â€" may not be possible for every organization or every position, establishing values of underlying trust is what’s key. “You can focus on output and outcomes, measuring not the employee’s exact hours but their impact on the business,” he explains. When your team feels that they’re being judged for their work and appreciated for a job well done, “incredible things happen,” Congleton says. “Once you have that strong cultural framework in place, people feel trusted and supported so they’re willing to be open.” That’s why Olark’s frank discussions about mental health challenges happened “without being super deliberate,” as Congleton puts it. As an added bonus, Congleton finds the culture of trust breeds higher performance. “People are more willing to take risks and to stretch themselves, and we’ve found they perform even better for you. When people are happier, their lives are better and their work reflects it. It’s a win-win that just makes sense.” As a leader, you set the tone for acceptable and expected behavior - so if you want your team to feel free to share, open up a bit yourself. That doesn’t mean you need to dish about every detail of your personal life. A friend of Congleton’s, for example, “started every management meeting with a little game: ‘If you really knew me you would know…’ and he’d talk about something going on with him that was new, or something hanging over his head. Childcare got messed up, traffic was frustrating, whatever. And then they’d go around the room.” The game inspired Congleton for two key reasons: “It normalizes that behavior of sharing what you’re bringing to the job in that moment, which is huge. And it’s done in a tactical way: You’re not putting someone on the spot, just allowing them to open up just a little bit in a manner that makes them feel comfortable.” Modeling behavior extends to self-care, too. “Depending on the culture in an organization, people might be concerned that taking a few days off - even after a super-busy time â€" is implied weakness,” Congleton explains. “That’s a great opportunity to demonstrate it as a leader: ‘Hey, team, that last sprint took it all out of me. I’m going to take an extra day to reflect and recharge, and I recommend you do too.’ That speaks volumes.” Just like physical health, mental health is complex. Avail yourself of resources like Congleton’s favorite: Open Sourcing Mental Illness , which focuses on changing stigma within the tech community but offers guidelines and research that are applicable across sectors. If you find a great article extolling the benefits of taking a mental health day, fully unplugging while on vacation, etc., email it to your team with a quick note about why you think it’s important. And if a staffer is going through mental health issues, tap internal resources like HR for assistance. “Serious mental health challenges are serious health challenges, period,” Congleton notes. “Your typical manager is not going to be an expert in mental health, and that’s OK.” These three steps aren’t necessarily linear, and they can’t be treated like a simple checklist, Congleton explains. “Prioritizing trust, gratitude, and caring about a staffer’s whole self is not a one-and-done endeavor,” he says. “We’re talking about changing work culture and ingrained societal stigma. That progress happens only with more dialogue and more action.”
